The Effect of Team’s Cognitive Diversity on Team Creative Performance

摘要: 以往关于团队认知多样性与创新绩效的关系研究,资源信息与认同分类的视角具有一定的理论缺陷和内在的逻辑缺失。本文基于吸收能力理论,进一步探讨团队吸收能力在该关系中的中介作用,以及仁慈领导的调节作用。通过对84位团队领导和350名团队成员配对数据的跨层分析发现:团队认知多样性程度的提高,可以增强团队的吸收能力,从而进一步提升团队的创新绩效。此外,当仁慈领导水平较高时,团队认知多样性对团队吸收能力具有更强的促进作用,却会削弱

Abstract: Previous researches on the relationship between team’s cognitive diversity and creative performance are mainly based on the perspectives of resource information and identification. In order to resolve the theoretical gaps and inconsistent findings of these two perspectives, we further explore the mediating effect of team absorptive capacity and the moderating effect of benevolent leadership on the relationship between team’s cognitive diversity and creative performance on the basis of absorptive capacity theory. Through a multilevel analysis on the paried data of 84 team leaders and 350 team members, we find that the improvement of a team’s cognitive diversity can enhance its absorptive capacity, and further improve its creative performance. In addition, when the level of benevolent leadership is higher, team’s cognitive diversity has a stronger effect in promoting team’s absorptive capacity, while the positive effect of team’s absorptive capacity on team’s innovation performance will be weakened. With these findings, we not only enrich and expand the research on the relationship between team diversity and creative performance from a new theoretical perspective to form a theoretical consensus, but also provide managers with alternative leadership strategies to further promote creative work in diversified teams.
