The Influence of Participative Leadership on Team Performance: The Multilevel Chain Mediating Effect of Perceived Organizational Support and Subordinates’ Moqi

摘要: 基于路径目标理论和社会学习理论,通过对673名员工和63个团队领导的配对调查数据,采用多层结构方程模型进行统计分析,探索组织支持感与下属默契在参与型领导和团队绩效之间的跨层链式中介效应。结果表明,参与型领导与组织支持感、下属默契显著正相关;组织支持感与下属默契显著正相关;组织支持感、下属默契与团队绩效显著正相关;组织支持感与下属默契在参与型领导和团队绩效之间起到跨层链式中介作用。最后对研究结果展开讨论并对未来研究做出展望。

Abstract: Subordinates’ moqi is believed to be a particularly salient construct in certain Chinese management contexts. How does participative leadership affect team performance through subordinates’ moqi in the context of Chinese culture? Based on the path goal theory and social learning theory, this study analyzes the data of 63 team leaders and 673 employees by using the multilevel structural equation model, and explores the multilevel chain intermediate effect of perceived organizational support and subordinates’moqi between participative leadership and team performance. The results show that (1) participative leadership is positively related to perceived organizational support and subordinates’ moqi; (2) there is significant positive correlation between perceived organizational support and subordinates’ moqi; (3) perceived organizational support and subordinates’ moqi is positively related to team performance; and (4) perceived organizational support and subordinates’ moqi play a multilevel level chain mediating effect between participative leadership and team performance. The results not only provide reference for future researches on the dynamic relationship between individuals and collectives, but also have certain enlightenment for the practice of organizational management.
