人格、职业环境与工作满意度:基于匹配视角的实证研究

Personality, Work Environment and Job Satisfaction: An Empirical Study Based on Supplementary Fit

摘要: 本研究基于人与环境的匹配理论,检验职业环境对人格与工作满意度之间关系的影响。为了解决过去职业环境分类要么过于具体要么过于抽象的问题,研究一基于Holland职业兴趣-环境模型,通过潜在剖面分析,发现纳入的376种职业可分为综合管理型、实物操作型、研究分析型和内容表达型四种类别。研究二在研究一得到的四个职业类别的基础上,探讨了在不同职业类别中人格对工作满意度的作用。研究结果表明,综合管理型职业中,外向性、尽责性、情绪稳定性程度越高,经验开放性越低,工作满意度越高;实物操作型职业中,外向性、尽责性、情绪稳定性程度越高,工作满意度越高;研究分析型职业中,情绪稳定性程度越高,工作满意度越高;内容表达型职业中,外向性、宜人性、尽责性程度越高,工作满意度越高。

Abstract: Based on the supplementary model of person-environment congruence, this study tests the impact of occupational environment on the relationship between personality and job satisfaction. In order to solve the problem that the occupational environment classification in the past is either too specific or too abstract, study 1 focuses on Holland's theory of vocational personalities and work environments, and divides 376 occupations into four categories by latent profile analysis: integrated management, physical operation, research analysis and content expression. Study 2 explores the impact of personality on job satisfaction based on the four occupational categories obtained in study 1. Results show that, in integrated management occupations, extraversion, conscientiousness and emotional stability are negatively related to openness of experience and positively related to job satisfaction; in physical operation occupations, extraversion, conscientiousness and emotional stability are positively related to job satisfaction; in research analysis occupations, emotional stability related positively to job satisfaction; in content expression occupations, extraversion, agreeableness and conscientiousness are positively related to job satisfaction.
