伦理型领导与员工反生产行为:领导信任、领导认同与传统性的作用

摘要:

在中国情境下从社会认同理论等多个理论视角探讨了伦理型领导对员工反生产行为的影响机制。324份问卷调查的实证分析结果表明,伦理型领导通过领导信任、领导认同对员工反生产行为产生负面影响,两者分别具有完全中介作用。传统性对伦理型领导与领导信任、领导认同的关系具有不同的调节作用。伦理型领导对低传统性个体领导信任的正向影响更强烈,而对高传统性个体领导认同的正向影响更强烈。

Abstract:

This paper discusses the impact of ethical leadership on employees' counterproductive work behavior in the Chinese context from social exchange and other theoretical perspectives. An empirical research based on 324 samples shows that ethical leadership is negatively related to counterproductive work behavior and the relationship is fully mediated by trust in leadership and leadership identification respectively. Traditionality has different moderating effect between ethical leadership and trust in leadership and leadership identification. Low traditional individuals have more trust in ethical leadership than high traditional individuals and high traditional individuals are more likely to identify with ethical leadership than low traditional individuals.
