关系型资源分配与领导地位:有中介的调节模型

Guanxi-based Resource Allocation and Leader Status: A Mediated Moderation Model

摘要: 关系型资源分配是中国组织领导者经常面临的一种决策情境。以往研究主要关注领导的关系型资源分配对下属的潜在影响,却很少关注关系型资源分配对领导自身的消极影响。在借鉴品行德性理论的基础上,通过2×2的被试间因子设计检验了关系型资源分配与领导地位之间的关系,并探索了这一关系链中有中介的调节机制。结果表明,关系型资源分配会对领导地位产生负面影响,且这一关系受到了关系受益人绩效的调节。关系受益人绩效越高,关系型资源分配对领导地位的负面影响越弱。进一步有中介的调节效应分析表明,关系受益人绩效对关系型资源分配与领导地位关系的调节作用受到了感知公平的完全中介。研究结果对于中国管理者的资源分配决策具有一定的借鉴意义。

Abstract: Guanxi-based resource allocation is a decision-making scenario often faced by Chinese organizational leaders. Existing studies mainly focus on the potential effect of leaders' guanxi-based resource allocation on subordinates, but pay little attention to the negative impact of guanxi-based resource allocation on leaders. Based on moral virtue theory, this study examines the relationship between guanxi-based resource allocation and leader status through a 2×2 between-subjects factorial design and explores a mediated moderating mechanism in this relationship. Results indicate that guanxi-based resource allocation has a significant negative impact on leader status and the guanxi beneficiary's performance moderates this relationship. The higher the performance of the guanxi beneficiary, the weaker the negative impact of the guanxi-based resource allocation on leader status. Further analysis of mediated moderation effects shows that the interaction effect of the guanxi beneficiary's performance and the guanxi-based resource allocation on leader status is fully mediated by justice perception. Our findings can provide some implications for the resource allocation decision of Chinese managers.
