职场不文明行为对旁观者工作有效性的影响:道义公平的视角

The Impact of Workplace Incivility on Observers' Job Effectiveness: From the Perspective of Deontic Justice

摘要: 基于道义公平理论探讨了职场不文明行为对旁观者工作有效性的影响。基于157份领导-下属配对样本,研究表明,职场不文明行为对旁观者工作有效性的过程(创造力)和结果(工作绩效)均有显著的负向影响;道义公平在职场不文明行为与旁观者工作有效性的关系中发挥中介作用,公正世界信念调节职场不文明行为对旁观者道义公平的作用,以及道义公平在职场不文明行为与旁观者工作有效性关系中的间接效应。本研究基于旁观者视角考察了职场不文明行为的影响,丰富了职场不文明行为的研究文献,对组织抑制职场不文明行为的消极作用也有一定的价值。

Abstract: From the perspective of deontic justice, this paper investigates the impact of workplace incivility on observers' job effectiveness. Based on a two-stage paired data from 157 employee-supervisor dyads, it is found that workplace incivility has a significant negative effect on the process(creativity) and outcome (work performance) of observers' job effectiveness; deontic justice mediates the effect of workplace incivility on observers' job effectiveness(including creativity and job performance); belief in a just work not only moderates the effect of workplace incivility on observers' job effectiveness, but also moderates the mediation mechanism of deontic justice. This study explores the effect of workplace incivility form observers' perspective, enriches the literature on workplace incivility, which has much value for organizations to restrain workplace incivility and its negative effects.
