Cross-level Studies on the Impacts of Paternalistic Leadership on Employee Turnover Intentions

Abstract: Leadership critically influences an organization and its employees. Based on the conservation of resources theory, this paper tests the influence of paternalistic leadership at department level on employee turnover intentions at individual level in hospitals. This study has two cross-cultural sub-studies, uses the multi-level structural equation model, and illustrates the mediating roles of work-family culture, emotional exhaustion and well-being. The results fill out the gap of previous researches on the influence of paternalistic leadership on both organizational culture and employee emotional characteristics, and implies strategies for hospitals to reduce employee turnover.
