自然出新意:亲自然工作设计对员工绿色服务创新行为的影响机制研究

Nature Provokes New Ideas: A Study of the Mechanism of How Biophilic Work Design Influences Employees' Green Service Innovation Behavior

摘要: 双碳目标背景下,如何提升员工绿色服务创新水平,对于服务行业满足日益增长的绿色消费需求日趋重要。本文基于注意力恢复理论,通过1项实验室实验和1项实地调查研究,深入考察了亲自然工作设计影响员工绿色服务创新行为的作用路径。研究发现:①亲自然工作设计可以显著增加员工的绿色服务创新行为;②绿色正念中介了亲自然工作设计和绿色服务创新行为之间的关系;③绿色绩效考核负向调节亲自然工作设计对绿色正念的影响,并进一步负向调节绿色正念在亲自然工作设计与绿色服务创新行为之间的间接效应。本研究不仅深化了学界对亲自然工作设计驱动员工绿色服务创新行为的理解,也为组织实施亲自然工作设计提供了重要的实践启示。

Abstract: In the context of the "dual carbon" goal, improving employees' capacity for green service innovation has become increasingly vital for the service industry to meet the growing demand for environmentally conscious consumption. Drawing on attention restoration theory, this study employs a laboratory experiment and a field survey to examine the mediating role of green mindfulness and the moderating effect of green performance appraisal in the relationship between biophilic work design and green service innovation behavior. The results indicate that:(1) Biophilic work design significantly promotes employees' green service innovation behavior; (2) Green mindfulness mediates the relationship between biophilic work design and green service innovation behavior; and (3) Green performance appraisal negatively moderates the effect of biophilic work design on green mindfulness, and further negatively moderates the indirect effect of green mindfulness in the relationship between biophilic work design and green service innovation behavior. This study not only advances the theoretical understanding of how biophilic work design drives employees' green service innovation behavior but also offers important practical insights for organizations to better implement biophilic work design.
