使用但隐藏?感知AI使用效能对员工印象管理动机与行为构建的影响

摘要: 本研究提出了AI使用隐藏的概念,并基于印象管理理论的“双组件”模型,从印象动机与印象构建的双过程视角,探究员工AI使用隐藏行为的动机。通过对中国西南地区某大型互联网企业475名员工进行的三期问卷调查的数据分析,发现:①员工感知AI使用效能与其感知的领导对AI信任或怀疑态度共同作用,激发获取型和防御型印象管理动机;②两类印象管理动机与员工感知的AI可及性协同影响其AI使用隐藏;③获取型与防御型印象管理动机均在感知AI使用效能与AI使用隐藏之间起中介作用;④感知领导的AI信任或AI怀疑态度越强且感知AI可及性越弱,感知AI使用效能通过印象管理动机正向影响AI使用隐藏的中介效应越强。研究结果不仅揭示了员工AI使用隐藏是技术赋能与印象管理之间的平衡策略,还有助于厘清领导态度与技术情境在塑造员工印象管理动机与行为中的重要作用。

Abstract: This study introduces the concept of AI use hiding and, grounded in the two-component model of impression management theory, examines the underlying motives driving employees’ AI use hiding behaviors through the dual-process lens of impression motivation and impression construction. Based on data from a three-wave survey of 475 employees at a large internet company in Southwest China, the findings reveal that: (1) employees’ perceived AI utility, along with their perceptions of leader’s AI trust or AI doubt, jointly stimulate assertive and defensive impression management motives (the impression motivation process); (2) these impression management motives, combined with employee’ perceived AI accessibility, influence their decision to hide AI use as a specific impression construction strategy (the impression construction process); (3) both assertive and defensive impression management motives mediate the relationship between perceived AI utility and AI use hiding; (4) the higher perceived leader’s AI trust or AI doubt and the lower perceived AI accessibility, the stronger the mediating effect of perceived AI utility on AI use hiding through impression management motives. These results not only illustrate that AI use hiding represents a balancing strategy between technological empowerment and impression management, but also highlight the crucial role of leadership attitudes and technological context in shaping employees’ impression management motivation and construction.
