摘要: 主动性行为(proactive behavior)是近年来组织行为学领域的一个重要议题。基于社会情境理论,本研究旨在探讨高绩效工作系统对主动性行为的影响机制。通过对110位高层管理者,110位人力资源经理,1005位员工的配对样本数据进行分析,本研究发现:(1)高绩效工作系统与员工的主动性行为显著正相关;(2)雇佣关系氛围在高绩效工作系统与主动性行为之间起完全中介作用;(3)环境不确定性显著负向调节了高绩效工作系统与雇佣关系氛围之间的关系。即当环境不确定性程度越高时,高绩效工作系统对雇佣关系氛围的影响越弱,反之,越强。本研究为深入理解战略人力资源管理和主动性行为提供了新的理论视角,同时,外部环境因素-环境不确定性的引入扩展了主动性行为研究的边界条件。
