辱虐型领导对员工工作投入的影响研究——基于下属公平感和权力距离取向的作用

The Influence of Abusive Leadership on Work Engagement——Based on the Role of Subordinates' Perceived Justice and Power Distance Orientation

摘要: 基于社会信息加工理论,探讨了辱虐型领导对员工工作投入的跨层次影响及其作用机制。通过对53位团队领导和295位员工的两阶段调查,进行了问卷配对和跨层次分析。结果表明:团队层次的辱虐型领导对员工工作投入有显著负向影响,下属公平感对员工工作投入有显著正向影响;下属公平感在辱虐型领导与员工工作投入之间发挥中介作用;权力距离取向在辱虐型领导与下属公平感之间发挥正向调节作用,且能调节下属公平感在辱虐型领导与工作投入间中介效应的强度。本文拓展了辱虐型领导对员工工作投入的影响机制研究,这对企业在日常管理中如何通过负向领导风格来激发员工工作投入有一定启示。

Abstract: Based on social information processing theory, this paper discusses the cross-layer influence mechanism of abusive leadership on employees' work engagement. Through a two-stage survey of 53 team leaders and 295 employees, the questionnaire matching and cross-level analysis shows that the team level of abusive leadership has a significant negative impact on employees' work engagement, and the subordinates' perceived justice has a significant positive impact on employees' work engagement. Subordinates' perceived justice partially mediates the relationship between abusive leadership and employee work engagement. The power distance orientation positively moderates the relationship between abusive leadership and the subordinates' perceived justice, and can moderate the strength of the mediating effect of subordinates' perceived justice. The findings expand the research on the mechanisms of how abusive leadership influences work engagement, and provide insights on how to motivate employees' work engagement through negative leadership styles in the daily management of companies.
